[pt] Este trabalho analisou a trajetória de carreira de profissionais negros(as) sob a
perspectiva das barreiras e estratégias que esses profissionais viveram ao longo de suas
vidas. A respeito dos desafios na carreira, cabe ressaltar que nosso país possui uma
forte tradição escravocrata, sobretudo considerando que a escravidão foi o pilar do
modelo econômico por quase quatro séculos. Esse contexto histórico foi o pano de
fundo para buscar identificar as barreiras e estratégias na perspectiva dos entrevistados.
A pesquisa analisou carreiras corporativas sob a lente da perspectiva bourdieusiana,
que considerou o contexto social, os diferentes tipos de capital (econômico, cultural,
simbólico) e a dinâmica de classe na análise das trajetórias profissionais. No contexto
brasileiro, essa lente foi aplicada reconhecendo a forte relação entre raça e classe social.
O referencial teórico incluiu também autores brasileiros como Almeida (2018), que
abordou o racismo estrutural, e Bento (2022), destacando o pacto da branquitude e a
perpetuação de desigualdades raciais. Jaime (2018) suplementa a lente teórica ao
discutir as mudanças nas trajetórias de executivos negros e a evolução da gestão da
diversidade. Para complementar, a análise das barreiras e estratégias contou com
autores que tratam de diversidade e carreira, como Myres (2003) sobre o valor da
diversidade e Wyatt e Silvester (2015), que discutiram conceitos como labirinto e a
homofilia nas carreiras de minorias étnicas. Na sessão de metodologia, a pesquisa
seguiu o formato qualitativo e analisou a trajetória de executivos negros(as) que atuam
em organizações privadas. Foram realizadas entrevistas semiestruturadas, como
ferramenta de coleta de dados, e utilizado o método de análise temática para tratamento
dos dados, o que possibilitou a identificação dos fatores críticos de sucesso da trajetória
de carreira relacionados ao marcador racial, foco desse estudo. Por fim, respondemos
à pergunta dessa pesquisa sobre quais são as barreiras e estratégias de superação delas
para o progresso de carreiras de profissionais negros(as). As principais barreiras
identificadas foram: reconhecimento do marcador racial como fator na carreira;
desvantagem histórica e impactos da falta de equidade; preconceito e discriminação
direta e indireta; necessidade de provar competência constantemente. No que se refere
às estratégias, os achados apontam para questões como autoestima, segurança
psicológica, capacitação profissional, despertar de consciência racial e alianças
estratégicas.
Resumo
[en] This work analyzed the career trajectory of Black professionals from the
perspective of the barriers and strategies these professionals experienced throughout
their lives. Regarding the challenges in their careers, it is worth noting that our country
has a strong slave-owning tradition, especially considering that slavery was the pillar
of the economic model for almost four centuries. This historical context was the
backdrop for seeking to identify the barriers and strategies from the interviewees
perspective. The research analyzed corporate careers through the lens of the
Bourdieusian perspective, which considered the social context, the different types of
capital (economic, cultural, symbolic), and class dynamics in the analysis of
professional trajectories. In the Brazilian context, this lens was applied recognizing the
strong relationship between race and social class. The theoretical framework also
included Brazilian authors such as Almeida (2018), who addressed structural racism,
and Bento (2022), highlighting the whiteness pact and the perpetuation of racial
inequalities. Jaime (2018) supplements the theoretical lens by discussing the changes
in the trajectories of Black executives and the evolution of diversity management. To
complement this, the analysis of barriers and strategies included authors who deal with
diversity and career, such as Myres (2003) on the value of diversity and Wyatt and
Silvester (2015), who discussed concepts such as the labyrinth and homophily in the
careers of ethnic minorities. In the methodology section, the research followed a
qualitative format and analyzed the trajectory of Black executives working in private
organizations. Semi-structured interviews were conducted as a data collection tool, and
the thematic analysis method was used for data treatment, which made it possible to
identify the critical success factors of the career trajectory related to the racial marker,
the focus of this study. Finally, we answered the research question about the barriers
and strategies to overcome them for the career advancement of Black professionals.
The main barriers identified were: recognition of the racial marker as a factor in career;
historical disadvantage and the impacts of the lack of equity; direct and indirect
prejudice and discrimination; the need to constantly prove competence. Regarding the
strategies, the findings point to issues such as self-esteem, psychological safety,
professional development, the awakening of racial consciousness, and strategic
alliances. This study analyzed the career trajectory of Black professionals from the
